Case Study

Challenge:

A leading Non-Banking Financial Company (NBFC) experienced rapid growth, expanding its workforce by over 1,000 employees across multiple locations. With this expansion, the company sought to ensure sustained employee engagement and well-being. They needed a robust and tailored engagement survey to identify key challenges, align employee sentiment with organizational goals, and maintain a sense of connection within their dispersed workforce.

However, previous attempts to assess engagement had not yielded actionable insights. The company needed a more structured, data-driven approach to understand employee experiences and implement impactful changes.

The Sthir Approach

Methodology:

Sthir partnered with the NBFC for a two-year engagement journey, starting with the development of a customized employee engagement benchmark based on five key pillars identified by the client. The first phase focused on measuring current engagement levels through comprehensive quantitative surveys, followed by focus group discussions (FGDs) to dig deeper into specific concerns.

Armed with these insights, Sthir used the 80/20 principle to guide the client: pinpointing the 20% of actionable areas that could drive 80% of the desired impact. In the second year, based on feedback from the FGDs, the survey was refined to include new areas of importance, ensuring that evolving employee needs were accurately captured.

Key Interventions:

  1. 1. Survey Design & Execution:
    • A detailed survey was developed along five key pillars (determined in consultation with the client) to ensure comprehensive coverage of critical engagement areas such as well-being, fairness, leadership, involvement, and career growth.
    • Sthir utilized technology platforms that ensured anonymity, building employee trust and encouraging candid feedback.
    •
  2. 2. Analytics for Insight:
    • The survey data was subjected to advanced analytics to identify patterns and trends. Key metrics were identified, highlighting concerns such as workload and work-life balance that required immediate attention.
    •
  3. 3. Focused Group Discussions (FGDs):
    • In-depth FGDs followed the initial survey to provide qualitative insights that clarified the root causes behind quantitative scores. These discussions allowed the HR team to focus on high-impact initiatives and avoid being overwhelmed by a broad spectrum of issues.
    •
  4. 4. Ongoing Refinement:
    • After implementing targeted initiatives based on the first year’s results, a second-year survey revealed improved scores. However, new areas of concern surfaced through FGDs, leading to further survey refinement to better align with evolving employee expectations.

Outcome

Results:

  1. The two-year initiative resulted in significant improvements in employee engagement scores, demonstrating the effectiveness of the targeted interventions. The company’s leadership gained clear visibility into areas requiring attention and was empowered to take meaningful steps to foster a healthier work environment.

Moreover, employees reported feeling heard and valued, which contributed to higher participation rates and greater trust in future engagement initiatives.
